Abstract
Penelitian ini menguji pengaruh Kepemimpinan Servant terhadap Budaya Organisasional dan Imbalan serta dampaknya terhadap Kepuasan Kerja dan Kinerja Karyawan. Penelitian ini menggunakan metode survei di PT. BTN (Persero) Tbk. dengan sampel sebanyak 169 responden. Alat analisis yang digunakan adalah Generalized Structural Component Analysis (GSCA). Hasil penelitian menunjukkan (1) Kepemimpinan Servant berpengaruh signifikan positif terhadap Budaya Organisasional, (2) Kepemimpinan Servant berpengaruh signifikan positif terhadap Imbalan yang diterima karyawan, (3) Kepemimpinan Servant berpengaruh signifikan positif terhadap Kepuasan Kerja karyawan, (4) Kepemimpinan Servant berpengaruh tidak signifikan secara langsung terhadap kinerja karyawan, namun secara tidak langsung berpengaruh secara signifikan positif melalui Budaya Organisasional, Imbalan dan Kepuasan kerja, (5) Budaya Organisasional berpengaruh signifikan positif terhadap Imbalan yang diterima karyawan, (6) Budaya Organisasional berpengaruh signifikan positif terhadap Kepuasan Kerja karyawan, (7) Budaya Organisasional berpengaruh signifikan positif terhadap terhadap Kinerja Karyawan, (8) Imbalan yang diterima karyawan berpengaruh signifikan positif terhadap Kepuasan mereka, (9) Imbalan yang diterima karyawan berpengaruh signifikan positif terhadap Kinerja Karyawan, (10) Kepuasan Kerja karyawan berpengaruh signifikan positif terhadap Kinerja Karyawan. Temuan utama dalam penelitian ini adalah Kepemimpinan Servant berpengaruh tidak signifikan secara langsung terhadap Kinerja Karyawan namun secara tidak langsung berpengaruh secara signifikan positif melalui Budaya Organisasional, Imbalan dan Kepuasan Kerja. Rekomendasi kepada PT BTN (Persero) Tbk. adalah meningkatkan Kepemimpinan Servant dengan mendorong pemimpin dengan orientasi tugas, meningkatkan budaya organisasional dengan mendorong sikap Profesionalisme karyawan, menumbuhkan tingginya Imbalan dengan menciptakan sistem Imbalan khususnya Imbalan Intrinsik yang mampu mengakomodir pertumbuhan pribadi karyawan, meningkatkan kepuasan kerja dengan memformulasikan kepuasan akan kesempatan/promosi karyawan, meningkatkan Kinerja Karyawan dengan memformulasikan sifat pribadi sebagai pengukur utama.
English Abstract
This study verifies the effect of Servant Leadership on Organizational Culture and Rewards and its impact on Job Satisfaction and Employee Performance. This research uses survey methods at PT. BTN (Persero) Tbk. With a sample of 169 respondents. The analytical tool used is the Generalized Structural Component Analysis (GSCA). The results showed (1) Servant Leadership had a significant positive effect on Organizational Culture, (2) Servant Leadership had a significant positive effect on Employee Benefits, (3) Servant Leadership had a significant positive effect on employee Job Satisfaction, (4) Servant Leadership had no significant effect directly on employee performance, but indirectly has a significantly positive effect through Organizational Culture, Rewards and Job Satisfaction, (5) Organizational Culture has a significant positive effect on the benefits received by employees, (6) Organizational Culture has a significant positive effect on employee Job Satisfaction, (7) Organizational Culture has a significant positive effect on Employee Performance, (8) Rewards received by employees have a significant positive effect on their Satisfaction, (9) Rewards received by employees have a significant positive effect on Employee Performance, (10) Employee Job Satisfaction has a significant positive effect on Employee Performance. The main finding in this research is that Servant Leadership has no significant direct effect on Employee Performance but indirectly has a significantly positive effect through Organizational Culture, Rewards and Job Satisfaction. Recommendation to PT BTN (Persero) Tbk. is to increase Servant Leadership by encouraging leaders with task orientation, improving organizational culture by encouraging employee professionalism, fostering high rewards by creating reward systems, especially Intrinsic Rewards, which can accommodate employees' personal growth, improve job satisfaction by formulating satisfaction/opportunity for promotion, improving Employee Performance by formulating personal traits as the main measure.
