Abstract
Penelitian ini bertujuan untuk mengetahui bagaimana implementasi dari sistem perekrutan guru dan pengasuh yang ada serta hubungannya dengan ketercapaian pembelajaran siswa di Pondok Pesantren Daarul Ukhuwwah Pakis. Teori yang digunakan adalah teori fungsi administrasi Henry Fayol dan pemimpin yang karismatik Max Weber. Metode yang digunakan adalah metode kualitatif deskriptif dan teknik pengumpulan data yaitu teknik observasi, wawancara terstruktur, dan indepth interview. Teknik analisis data yang digunakan dalam penelitian ini adalah reduksi data, penyajian data dan penarikan kesimpulan untuk menjawab rumusan masalah. Hasil penelitian menunjukkan bahwa implementasi dari sistem perekrutan guru dan pengasuh masih belum efektif. Sistem yang digunakan adalah perekrutan dengan cara nonformal dan family network. Persyaratan yang diberikan kepada calon tenaga pendidik dan tenaga pengasuh sangat mudah sehingga besar kemungkinan untuk diterima di Pondok Pesantren Daarul Ukhuwwah. Sistem perekrutan tenaga pendidik dan tenaga pengasuh yang kurang profesional tersebut menyebabkan munculnya sumber daya manusia yang kurang profesional pula, sehingga berpengaruh terhadap semangat kinerja guru dan pengasuh di Pondok Pesantren Daarul Ukhuwwah. Rasio antara jumlah staff dengan jumlah santri yang ada sangat tinggi sehingga menyebabkan tingginya beban tanggung jawab staff terhadap santri. Hal tersebut menyebabkan kondisi di Pondok Pesantren Daarul Ukhuwwah sering tidak kondusif. Di dukung dengan tenaga kerja yang kurang profesional dalam menjalankan tugasnya, menyebabkan pembelajaran sekolah belum tercapai dengan baik. Selain itu lemahnya manajemen fungsi administrasi yang ada menyebabkan banyak pelanggaran yang terjadi di kalangan guru dan staff di Pondok Pesantren Daarul Ukhuwwah.
English Abstract
This study aims to find out how the implementation of the existing teacher and caregiver recruitment system and its relationship with student learning achievement at Daarul Ukhuwwah Islamic Boarding School. The theory used in the theory of the administative functions of Henry Fayol and the charismatic leader Max Weber. The method used is descriptive qualitative method and data collection techniques, namely observation techniques, structured interviews, and in-depth interviews. The data analysis technique used in this study is data reduction, data presentation and conclusions to answer the problem statement. The result of the study indicate that implementation of the existing teacher and caregiver recruitment system is still not effective. The system used is non-formal recruitment and family networks. The requirements given to prospective teaching staff and caregivers are so easy that they are very likely to be accepted at Daarul Ukhuwwah Islamic Boarding School. The less professional recruitment system for educators and caregivers has led to the emergence of less professional human resources, which has an effect on the spirit of the performance of teachers and carers at Daarul Ukhuwwah Islamic Boardinng School. The ratio between the number of staff and the number of santri is very high which causes a high burden of staff responsibility towards santri. This causes the conditions in Islamic Boarding School of Daarul Ukhuwwah are often not conducive. Supported by workers who are less professional in carrying out their duties, cause the vision and mission has not been achieved property. Besides that the weak management of the existing administrative functions causes many violations that occur among teachers and staff in Islamic Boarding School of Daarul Ukhuwwah.
