Abstract

Manajemen SDM yang baik merupakan suatu hal yang harus dipenuhi oleh setiap rumah sakit. Sebagai bentuk pengelolaan manajemen SDM yang baik, rumah sakit harus mampu untuk meningkatkan engagement atau keterlibatan dari seluruh SDM, dengan tujuan agar mampu mendorong kinerja menjadi lebih baik lagi. Employee engagement sendiri sering dihubungkan dengan konsep quality of work life dan job satisfaction. Hasil studi pendahuluan di RSGM Universitas Airlangga menunjukkan adanya permasalahan berupa tidak adanya rasa engagement atau keterlibatan antara karyawan dengan rumah sakit atau pekerjaannya. Lebih lanjut didapatkan bahwa quality of work life mengalami hambatan pada beberapa perawat dan teknisi gigi dan disinyalir tidak memiliki tingkat job satisfaction yang cukup baik. Penelitian ini bertujuan untuk menganalisis pengaruh quality of work life terhadap employee engagement melalui job satisfaction sebagai variabel mediasi. Penelitian ini merupakan penelitian analitik observasional dengan pendekatan cross sectional study. Subjek pada penelitian ini sebanyak 32 orang perawat dan teknisi gigi. Pengukuran quality of work life, job satisfaction, dan employee engagement menggunakan kuesioner skala likert, dan data dianalisis menggunakan SEM-PLS. Hasil penelitian menunjukkan bahwa quality of work life berpengaruh signifikan terhadap job satisfaction, job satisfaction berpengaruh signifikan terhadap employee engagement, quality of work life tidak berpengaruh signifikan terhadap employee engagement, dan quality of work life berpengaruh signifikan terhadap employee engagement melalui job satisfaction. Dari penelitian dapat disimpulkan bahwa semakin baik tingkat quality of work life, akan meningkatkan tingkat job satisfaction, dan secara berturut-turut juga akan meningkatkan tingkat employee engagement

English Abstract

Effective human resource management is a critical requirement for every hospital. To achieve good HR management, hospitals must enhance the engagement of all their employee, with the aim of improving overall performance. Employee engagement is often linked to the concepts of quality of work life and job satisfaction. Preliminary studies at RSGM Universitas Airlangga have shown issues related to a lack of engagement between employees and the hospital or their work. Furthermore, it was found that the quality of work life faced obstacles among some healthcare workers, who were reported to have insufficient levels of job satisfaction. This study aims to analyze the impact of quality of work life on employee engagement, with job satisfaction serving as a mediating variable. This research is an analytical observational study with a cross-sectional approach. The subjects of this study were 32 healthcare workers. Measurements of quality of work life, job satisfaction, and employee engagement were conducted using likert scale questionnaires, and the data were analyzed using SEM-PLS. The results showed that quality of work life significantly affects job satisfaction, job satisfaction significantly affects employee engagement, quality of work life does not significantly affect employee engagement directly, but quality of work life significantly affects employee engagement through job satisfaction. The study concludes that the better the quality of work life, the higher the level of job satisfaction, which in turn will increase the level of employee engagement
