Abstract
Salah satu tantangan yang sering dihadapi dalam pengelolaan SDM adalah tingkat employee engagement yang rendah. Kondisi ini dapat ditandai dengan tingginya turnover karyawan. Hal tersebut dapat menurunkan kinerja karyawan, kepuasan pelanggan, bahkan dapat mengancam stabilitas dan keberlangsungan organisasi. Hasil studi pendahuluan di RS Larasati diketahui bahwa rata-rata turnover karyawan sebesar 15,2 % sejak 4 tahun terakhir. Angka tersebut 5,2% lebih tinggi dari batas wajar menurut para ahli. Employee engagement berkaitan dengan beberapa faktor diantaranya budaya organisasi dan komunikasi internal. Budaya organisasi dalam penelitian ini menggunakan pendekatan Competing Value framework (CVF). Penelitian ini bertujuan untuk mengetahui pengaruh budaya organisasi terhadap employee engagement melalui komunikasi internal di RS Larasati. Penelitian menggunakan desain kuantitatif observasional dan pendekatan cross sectional. Subjek penelitian sebanyak 64 orang yang ditentukan berdasarkan purposive sampling. Pengukuran variabel menggunakan kuisioner dengan skala likert. Analisis data menggunakan Structural Equation Model – Partial Least Square (SEM-PLS). Hasil penelitian diperoleh pengaruh budaya hierarki terhadap employee engagement melalui komunikasi internal menghasilkan indirect koefisien 0.147 dengan p value = 0,05 yang berarti budaya hierarki berpengaruh positif dan signifikan terhadap employee engagement. Artinya semakin kuat budaya hierarki akan meningkatkan employee engagement melalui peningkatan komunikasi internal. Sementara itu budaya klan dan budaya market masing-masing berpengaruh positif dan tidak signifikan terhadap employee engagement melalui komunikasi internal. Di sisi lain, budaya adokrasi berpengaruh negatif dan tidak signifikan terhadap employee engagement melalui komunikasi internal
English Abstract
One of the challenges often faced in HR management is a low level of employee engagement. This condition can be characterized by high employee turnover. This can reduce employee performance, customer satisfaction, and can even threaten the stability and sustainability of the organization. The results of the preliminary study at Larasati Hospital found that the average employee turnover was 15.2% since the last 4 years. This figure is 5.2% higher than the reasonable limit according to experts. Employee engagement is related to several factors including organizational culture and internal communication. Organizational culture in this study uses the Competing Value framework (CVF) approach. This study aims to determine the effect of organizational culture on employee engagement through internal communication at Larasati Hospital. The study used observational quantitative design and cross sectional approach. The research subjects were 64 respondents who were determined based on purposive sampling technique. Variable measurement using a questionnaire with a Likert scale. Data analysis using Structural Equation Model - Partial Least Square (SEM-PLS). The results showed that the influence of hierarchical culture on employee engagement through internal communication has resulted in an indirect coefficient of 0.147 with a p value = 0.05, which means that hierarchical culture has a positive and significant effect on employee engagement. This means that the stronger the hierarchical culture will increase employee engagement through increased internal communication. Meanwhile, clan culture and market culture each have a positive and insignificant effect on employee engagement through internal communication. On the other hand, adocracy culture has a negative and insignificant effect on employee engagement through internal communication
