Abstract
Penelitian ini bertujuan untuk menganalisis peran mediasi job satisfaction dalam pengaruh work stress terhadap work engagement. Penelitian ini didasari oleh adanya fenomena gap yang terjadi pada objek penelitian, PT INKA Multi Solusi. survei tahunan yang menunjukkan tingkat work engagement yang menurun meskipun tingkat work stress menurun. Penelitian ini merupakan penelitian kuantitattif dengan pendekatan studi kausal. Instrumen penelitian yang digunakan adalah kuesioner dengan jumlah sampel sebanyak 100 orang pegawai dari lima departemen sebagai represent masing-masing direktorat yakni departemen Teknologi Informasi, Sistem Pendingin & Non KA, Sekertaris Perusahaan, Logistik, dan Manajemen Resiko yang dihitung dengan rumus slovin dan ditentukan menggunakan teknik simple random sampling. data diolah dengan teknik Partial Least Square menggunakan software SmartPLS 4. Temuan Penelitian ini adalah (1) work stress berpengaruh tidak signifikan terhadap work engagement, (2) work stress berpengaruh negatif signifikan terhadap job satisfaction, (3) job satisfaction berpengaruh positif signifikan terhadap work engagement, (4) job satisfaction memediasi pengaruh work stress terhadap work engagement. Penelitian ini menawarkan pemahaman yang lebih dalam mengenai mekanisme pengaruh yang terjadi antar variabel melalui perspektif Job Demand Resources Theory (JD-R). Implikasi praktis dari penelitian ini adalah Perusahaan harus berfokus pada peningkatan job satisfaction terlebih dahulu agar mampu menahan work stress guna meningkatkan work engagement.
English Abstract
This study aims to analyze the mediating role of job satisfaction in the effect of work stress on work engagement. This study is based on phenomenon of gap that occurs in the research object, PT INKA Multi Solusi. from the annual review that shows a decreasing level of work engagement even though the level of stress is decreasing. The instrument of this quantitative causal research is questionnaire which were distributed to 100 employees from five departments as representatives of each directorate, namely the information technology department, Cooling & Non-KA Systems, Company Secretary, Logistics, and Risk Management. which were calculated using the Slovin formula and the respondent were selected using simple random sampling. The data was processed using Partial Least Square in SmartPLS 4. This study finds that (1) work stress has an insignificant effect on work engagement (2) work stress negatively and significantly influence job satisfaction (3) job satisfaction positively and significantly affect work engagement, and (4) job satisfaction mediates the effect of work stress on work engagement, this research offers a deeper understanding regarding the mechanism of influence between the variable through the perspective of Job Demand Resource Theory. The practical implication from this research is that the company should focus on increasing job satisfaction first in order to be able to withstand work stress and increase work engagement
