Abstract

Penelitian tentang pengaruh knowledge hiding terhadap individual task performance masih terbatas dan hasilnya bervariasi. Penelitian ini dilakukan untuk menguji pengaruh knowledge hiding terhadap individual task performance secara langsung maupun tidak langsung yang dimediasi oleh individual creativity serta menyelidiki peranan empowerment dan relational capital sebagai anteseden. Novelty penelitian ini adalah mengembangkan model yang secara simultan mengintegrasikan lima variabel penelitian tersebut, Populasi penelitian adalah 714 karyawan middle dan top management yang bekerja pada perusahaan pembiayaan non-bank di Indonesia yang dipilih berdasarkan kriteria yang telah ditetapkan sesuai dengan tujuan penelitian. Sampel penelitian sebanyak 256 karyawan ditetapkan dengan menggunakan rumus Slovin dan diambil secara acak dari populasi penelitian. Pengujian hipotesis dilakukan dengan menggunakan Structural Equation Model - Partial Least Square (SEM-PLS) dengan software SmartPLS 3.27. Hasil penelitian menunjukkan bahwa knowledge hiding berpengaruh signifikan terhadap individual task performance secara langsung dan tidak langsung melalui individual creativity. Empowerment dan relational capital terbukti sebagai anteseden knowledge hiding. Penelitian ini memberikan kontribusi teoritis terhadap resource based theory bahwa keberhasilan karyawan mencapai individual task performance adalah hasil sinergi berbagai sumber daya yaitu : empowerment, relational capital, knowledge dan individual creativity. Kontribusi praktis menunjukkan bahwa knowledge hiding adalah nyata dan perlu dicegah melalui peningkatan empowerment dan memperkuat relational capital sehingga individual creativity dapat dipertahankan dan pencapaian individual task performance tidak terganggu.

English Abstract

Research on the influence of hiding knowledge on individual task performance is limited, and the results vary. This study examines the influence of knowledge hiding on individual task performance both directly and indirectly with the mediation of individual creativity. This research also investigates the role of empowerment and relational capital as the antecedents. The novelty of this research is the development of a model that simultaneously integrates the five research variables, The population of this study is 714 middle- and upper-management employees who worked at non-bank financing companies in Indonesia; they were selected based on the predetermined criteria according to the research objectives. Using the Slovin formula, the sample size was set to 256; they were selected randomly from the population. The hypothesis testing was carried out using Structural Equation Modeling – Partial Least Squares (SEM-PLS) in SmartPLS 3.27. This research finds that knowledge hiding has a significant effect on individual task performance both directly and indirectly through individual creativity. Then, empowerment and relational capital are proven to be the antecedents of knowledge hiding. This research provides a theoretical contribution to the resource-based view in that the success of employees in achieving their individual task performance is the result of the synergy between various resources, namely empowerment, relational capital,knowledge and individual creativity. This research also shows that knowledge hiding is real and needs to be prevented by increasing empowerment and strengthening relational capital, from which individual creativity can be maintained, and the achievement of individual task performance is not compromised.
