Abstract

PT Angkasa Pura I merupakan perusahaan kebandarudaraan yang terus berupaya mencari peluang untuk memperkuat pendapatan dan kemajuan perusahaan. Meskipun menghadapi tantangan pandemi COVID-19, PT Angkasa Pura I optimis dalam mendukung pemulihan ekonomi Indonesia dengan strategi bisnis yang disesuaikan dan perluasan portofolio bisnis. Namun, Pandemi COVID- 19 juga telah mengubah strategi operasi organisasi dan mempengaruhi job performance karyawan. Job performance merupakan variabel penting dalam manajemen industri dan perilaku organisasi. Dalam konteks PT Angkasa Pura I, sebagai organisasi profit yang bergantung pada sumber daya manusia, penting untuk memperhatikan job performance karyawan. Faktor-faktor yang mempengaruhi job performance, seperti knowledge sharing behavior, kepuasan kerja, budaya organisasi, dan servant leadership perlu diperhatikan dan dikelola dengan baik untuk mencapai tujuan perusahaan. Pemetaan variabel-variabel yang berkaitan dengan job performance telah dilakukan dalam penelitian ini. Namun, ditemukan celah penelitian atau research gap yang menunjukkan bahwa masih sulit ditemukan penelitian yang menyediakan framework secara komprehensif yang menjelaskan bagaimana servant leadership, budaya organisasi, kepuasan kerja dan knowledge sharing behaviour mempengaruhi job performance. Selain itu, terdapat ketidakkonsistenan hasil penelitian terdahulu yang mengkaji pengaruh budaya organisasi terhadap kepuasan kerja, di mana ada penelitian yang menunjukkan pengaruh signifikan dan ada juga yang tidak signifikan. Penelitian ini bertujuan untuk menguji dan menganalisis faktor stimulus (Servant Leadership dan Budaya Organisasi) terhadap organism (Kepuasan Kerja), serta dampaknya pada response (Knowledge Sharing Behaviour dan Job Performance). Teori Organizational Behaviour dan teori S-O-R (Stimulus- Organism-Response) digunakan sebagai landasan konsep penelitian. Terdapat sembilan hipotesis yang diuji pada penelitian ini Jenis penelitian yang digunakan adalah penelitian dengan pendekatan kuantitatif explanatory. Populasi dan sampel penelitian adalah Senior Manager PT Angkasa Pura I yang berjumlah 114 karyawan. Metode pengumpulan data yang digunakan adalah kuesioner melalui link google form. Analisis data pada penelitian ini yaitu analisis statistik deskriptif dan analisis inferensial berupa Structural Equation Model Partial Last Square (SEM-PLS) dengan menggunakan software SmartPLS. ix Hasil analisis data menunjukkan bahwa Servant Leadership berpengaruh signifikan terhadap Kepuasan Kerja dan Knowledge Sharing Behaviour namun berpengaruh tidak signifikan terhadap Job Performance. Budaya Organisasi berpengaruh signifikan terhadap Kepuasan Kerja, Knowledge Sharing Behaviour dan Job Performance. Kepuasan Kerja berpengaruh signifikan terhadap Knowledge Sharing Behaviour dan Job Performance serta Knowledge Sharing Behaviour berpengaruh terhadap Job Performance. Variabel yang paling kuat dalam mempengaruhi Job Performance adalah variabel Kepuasan Kerja. Disisi lain, pada pengaruh tidak langsung dalam penelitian ini, diperoleh informasi bahwa Kepuasan Kerja dan Knowledge Sharing Behaviour berhasil menjadi mediasi Servant Leadership dan Budaya Organisasi terhadap Job Performance. Saran yang dapat diberikan bagi Perusahaan diantaranya sebagai berikut: 1) Implementasi pendekatan Servant Leadership pada semua tingkatan organisasi. 2) Memperkuat Budaya Organisasi yang mendukung kolaborasi dan berbagi pengetahuan. 3) Memperhatikan faktor-faktor yang dapat meningkatkan Kepuasan Kerja, 4) Mendorong dan memfasilitasi Knowledge Sharing Behaviour, serta. 5) Berfokus pada peningkatan Job Performance dengan meningkatkan kualitas dan kuantitas kinerja serta peninjauan rutin terhadap pekerjaan.

English Abstract

PT Angkasa Pura I is an airport company that continuously seeks opportunities to strengthen its revenue and progress. Despite the challenges posed by the COVID-19 pandemic, PT Angkasa Pura I remains optimistic in supporting Indonesia's economic recovery through adjusted business strategies and expanding its business portfolio. However, the pandemic has also changed the organization's operational strategies and affected employee job performance. Job performance is a crucial variable in industrial management and organizational behavior. In the context of PT Angkasa Pura I, as a profit-oriented organization relying on human resources, it is important to pay attention to employee job performance. Factors influencing job performance, such as knowledge sharing behavior, job satisfaction, organizational culture, and servant leadership, need to be well-managed to achieve company objectives. The mapping of variables related to job performance has been conducted in this study. However, a research gap has been identified, indicating the difficulty in finding comprehensive frameworks that explain how servant leadership, organizational culture, job satisfaction, and knowledge sharing behavior influence job performance. Moreover, there is inconsistency in previous research findings regarding the influence of organizational culture on job satisfaction, with some studies showing significant effects and others showing non-significant effects. This research aims to test and analyze stimulus factors (Servant Leadership and Organizational Culture) on the organism (Job Satisfaction), as well as their impact on the response (Knowledge Sharing Behavior and Job Performance). Organizational Behavior theory and S-O-R (Stimulus-Organism-Response) theory are used as the conceptual foundation for this research. Nine hypotheses are tested in this study. The research adopts a quantitative explanatory approach. The population and sample consist of 114 Senior Managers from PT Angkasa Pura I. Data collection is conducted through a questionnaire using a Google Forms link. The data analysis includes descriptive statistical analysis and inferential analysis using Structural Equation Model Partial Least Square (SEM-PLS) with SmartPLS software. The results of the data analysis indicate that Servant Leadership has a significant influence on Job Satisfaction and Knowledge Sharing Behavior but does not have a significant influence on Job Performance. Organizational Culture has a significant influence on Job Satisfaction, Knowledge Sharing Behavior, and Job Performance. Job Satisfaction significantly influences Knowledge Sharing Behavior and Job Performance, while Knowledge Sharing Behavior influences Job xi Performance. The variable with the strongest influence on Job Performance is Job Satisfaction. Additionally, in terms of indirect influence, Job Satisfaction and Knowledge Sharing Behavior are found to mediate the effects of Servant Leadership and Organizational Culture on Job Performance. Recommendations for the company include: 1) Implementing the Servant Leadership approach at all organizational levels. 2) Strengthening the Organizational Culture that supports collaboration and knowledge sharing. 3) Paying attention to factors that can enhance Job Satisfaction. 4) Encouraging and facilitating Knowledge Sharing Behavior. 5) Focusing on improving Job Performance by enhancing the quality and quantity of performance and conducting regular job reviews.
