Abstract
Turnover perawat dari tahun 2019-2021 di RS Fathma Medika yang melebihi standar menunjukkan adanya permasalahan pada Manajemen Sumber Daya Manusia RS. Diduga ketidakpuasan perawat terhadap gaji yang diterima dan juga belum kuatnya komitmen perawat mempengaruhi niat mereka memilih untuk mencari pekerjaan di tempat lain. Tujuan dari penelitian ini untuk mengetahui pengaruh kepuasan kerja dan komitmen organisasional terhadap turnover intention perawat di RS Fathma Medika. Penelitian berbentuk kuantitatif observasional analitik dengan pendekatan cross sectional study dilakukan di RS Fathma Medika. Responden dipilih menggunakan total sampling berjumlah 69 perawat sesuai dengan kriteria inklusi. Instrumen penelitian berupa kuesioner dengan 42 item pertanyaan. Data dianalisis dengan menggunakan uji regresi linier berganda. Hasil penelitian menunjukkan bahwa secara parsial kepuasan kerja berpengaruh negatif dan signifikan terhadap turnover intention (p=0,035) dan juga komitmen organisasional berpengaruh positif dan signifikan terhadap turnover intention (p<0,001). Secara simultan kepuasan kerja dan komitmen organisasional berpengaruh signifikan terhadap turnover intention (p<0,001). Oleh karena itu, diharapkan Manajemen RS dapat memberikan tambahan jasa pelayanan bersamaan dengan pemberian gaji setiap bulan, menjaga budaya organisasi “kekeluargaan dan gotong royong”, menjaga komunikasi konstan antara Manajemen Keperawatan dengan perawat, pemberian reward secara berkala dan x memberikan peluang terkait pengembangan karir kepada perawat yang berkinerja baik.
English Abstract
Nurse turnover since 2019-2021 at Fathma Medika Hospital that has exceeded the standards indicated a problem in human resource management of the hospital. This problem was presumably due to nurse dissatisfaction with the salary receipt and weak nurse commitment that has influenced their intention to choose seeking job in another place. The aim of this research was to identify the effects of job satisfaction and organizational commitment on nurse turnover intention at Fathma Medika Hospital. This research was an analytical observational quantitative research which used cross-sectional study approach and conducted at Fathma Medika Hospital. The respondents were selected by using total sampling of about 69 nurses according to inclusion criteria. The research instrument was in form of a questionnaire with 42 question items. The research data was analyzed by using multiple linear regression tests. The research result referred that the job satisfaction could partially bring negative and significant effects on turnover intention (p=0,035) and organizational commitment could bring positive and significant effects on turnover intention (p<0,001). Simultaneously, job satisfaction and organizational commitment have significant effects on turnover intention (p<0,001). Therefore, the hospital management was expected to offer additional services along with the monthly salary, maintain organizational culture of kinship and mutual cooperation”, maintain a constant communication between xii nursing management and nurses, give reward periodically and offer opportunities related to career development to the nurses with a good performance.
