Abstract

Agroindustri khususnya sektor makanan dan minuman merupakan sektor dengan pertumbuhan PDB tertinggi hingga tahun 2019. Pertumbuhan pada sektor ini menuntut para pelaku industri untuk mampu bersaing di pasar, dimana daya saing perusahaan dapat ditingkatkan dengan menerapkan dimensi TQM yang didefinisikan sebagai strategi untuk membantu perusahaan menghasilkan produk serta layanan dengan kualitas dan daya saing tinggi. TQM diprediksi dapat meningkatkan produktivitas dari karyawan perusahaan dan meningkatkan daya saing. Pengaruh TQM terhadap produktivitas karyawan diprediksi dapat diperkuat dengan peran mediasi individual change readiness (ICR) yang melatih dan mendorong karyawan dalam proses adopsi perubahan. Penerapan dimensi TQM dan ICR yang berbeda pada setiap perusahaan akan menghasilkan pengaruh yang berbeda, sedangkan masih belum banyak penelitian terkait penerapan TQM dan ICR pada sektor agroindustri, khususnya di Indonesia. Penelitian dilakukan dengan tujuan (1) mendeskripsikan implementasi TQM pada perusahaan, (2) menganalisis pengaruh dari TQM terhadap produktivitas karyawan, (3) pengaruh TQM terhadap ICR, (4) pengaruh ICR terhadap produktivitas karyawan, serta (5) menganalisis peran mediasi ICR terhadap TQM dan produktivitas karyawan. Penelitian dilakukan pada perusahaan agroindustri coklat yang berlokasi di provinsi Bali, pada bulan Maret hingga April 2022. Sampel penelitian ditentukan menggunakan metode sensus dengan jumlah sampel 50 orang yang merupakah seluruh populasi karyawan perusahaan. Data penelitian dikumpulkan melalui wawancara, kuesioner dan studi literatur, dan dilakukan menggunakan metode structural equation modeling dengan partial least square (SEM-PLS). Hasil dari penelitian ini menunjukkan TQM mempengaruhi produktivitas karyawan dengan nilai signifikansi 0,045, TQM terhadap ICR dengan p-value 0,000, ICR terhadap produktivitas 0,000 dan pengaruh mediasi ICR terhadap TQM dan produktivitas dengan p-value 0,009. Artinya seluruh hipotesis penelitian diterima, dimana TQM mempengaruhi produktivitas karyawan dan Individual change readiness (ICR) memiliki peran dalam memperkuat pengaruh TQM terhadap produktivitas karyawan melalui peningkatan kesiapan karyawan menghadapi perubahan. Perusahaan disarankan untuk terus meningkatkan penerapan TQM, serta melakukan monitoring karyawan secara berkala untuk menjaga ICR karyawan dan terus meningkatkan produktivitasnya. Perusahaan juga disarankan untuk menerapkan system hukuman dan penghargaan guna mendorong karyawan memiliki inisiatif dalam diri mereka untuk meningkatkan produktivitas mereka dan melebihi target yang ditentukan perusahaan

English Abstract

The agroindustry, especially the food and beverage sector, is the sector with the highest GDP growth until 2019. Growth in this sector requires industry players to compete in the market. One way to increase company competitiveness is to apply the dimensions of total quality management (TQM), defined as a strategy to help companies produce products and services with high competitiveness and quality. TQM is predicted to increase the company’s employees productivity and increase competitiveness. The influence of TQM on employee productivity is predicted to be strengthened by the mediating role of individual change readiness (ICR), which trains and encourages employees to adopt change. Applying different dimensions of TQM and ICR in each company will produce different effects. At the same time, there are only several studies related to applying TQM and ICR in the agroindustry sector, especially in Indonesia. So the research purpose is to: (1) describe the implementation of TQM in the company, (2) analyze the influence of TQM on employees productivity, (3) analyze the influence of TQM on ICR, (4) analyze the influence of ICR on employee productivity, and (5) analyze the mediating role of ICR on TQM and employee productivity. The study was conducted on a cocoa agroindustry company located in the province of Bali from March to April 2022. The sample was determined using the census with a sample of 50 people who were the entire population of the company's employees. The research data were collected by online questionnaires, online interviews, and literature studies, which were then analyzed using the structural equation modeling method with partial least squares (SEM-PLS). The results shows that the effect of TQM has significantly influence employee productivity with p-value of 0.045, TQM on ICR with a p-value of 0.000, ICR on the productivity of 0.000, and the mediating effect of ICR on TQM and productivity with a p-value of 0.009. This means that all research hypotheses are accepted, where TQM affects employee productivity and Individual change readiness (ICR) has a role in strengthening the influence of TQM on employee productivity through increasing employee readiness to face change. Companies are suggested to continue to improve the TQM implementation and monitor employees regularly to maintain employee ICR and increase productivity.
