Abstract

Guru pondok pesantren dituntut memiliki kinerja yang baik agar dapat memuaskan harapan dan keinginan semua pihak terutama masyarakat yang telah mempercayakan pendidikan putra/putrinya kepada sekolah dan guru. Penelitian ini bertujuan untuk mengkaji lebih dalam pengaruh langsung dan tidak langsung antara budaya organisasi, iklim organisasi dan etos kerja Islami terhadap kinerja guru melalui spiritual work motivation. Penelitian ini dilakukan pada guru pondok pesantren di Wilayah Madura dengan menggunakan sampel sebanyak 196 responden dan teknik sampling menggunakan proportional area random sampling, serta teknik analisis menggunakan partial least square dengan program Smart PLS versi 3.0. Hasil penelitian menunjukkan bahwa: Pertama, budaya organisasi dan iklim organisasi secara langsung tidak berpengaruh terhadap kinerja guru, sedangkan etos kerja Islami dan spiritual work motivaton secara langsung berpengaruh terhadap kinerja guru. Kedua, spiritual work motivaton mampu berperan sebagai mediasi sempurna pada pengaruh budaya organisasi dan iklim organisasi terhadap kinerja guru dan mampu berperan sebagai mediasi sebagian pada pengaruh etos kerja Islami terhadap kinerja guru. Kebaruan pada penelitian ini adalah spiritual work motivation yang mengembangkan konsep motivasi kerja menjadi spiritual work motivation dengan berlandaskan Alquran dan As-Sunnah serta prinsip-prinsip dasar pondok pesantren sesuai dengan konteks penelitian, yaitu lembaga pondok pesantren. Dari hasil penelitian ini, maka diharapkan agar dimanfaatkan untuk mendorong motivasi guru ke arah pencapaian kinerja yang lebih tinggi.

English Abstract

slamic boarding school teachers are required to have good performance in order to satisfy the hopes and desires of all parties, especially the people who have entrusted schools and teachers in fostering students. The quality of teacher performance in an Islamic boarding school is influenced by various factors, namely organizational culture, organizational climate, Islamic work ethic, and spiritual work motivation. This study aims to examine more deeply the direct influence between organizational culture, organizational climate and Islamic work ethic on teacher performance and the indirect influence between organizational culture, organizational climate and Islamic work ethic on teacher performance through spiritual work motivation. This research was conducted on teachers of Islamic boarding schools in the Madura region using a sample of 196 respondents and the sampling technique using proportional area random sampling, and the analysis technique using partial least squares with the Smart PLS version 3.0 program. The results of the study found that: First, organizational culture and organizational climate do not directly affect teacher performance, while Islamic work ethic and spiritual work motivation directly affect teacher performance. Second, spiritual work motivation is able to act as a complete mediation on the influence of organizational culture and organizational climate on teacher performance and is able to act as partial mediation on the influence of Islamic work ethic on teacher performance. The novelty in this research is spiritual work motivation which develops the concept of work motivation into spiritual work motivation based on the Qur'an and As- Sunnah and the basic principles of Islamic boarding schools according to the research context, namely Islamic boarding schools. The result of this research can be used as a reference for future teachers to motivate their achievement in quality of teacher performance.
