Abstract

Penelitian ini bertujuan untuk menganalisis pengaruh karakteristik demografi, remunerisasi, job redesign terhadap kinerja pegawai dengan kepuasan kerja sebagai variabel mediasi. Sampel penelitian ini adalah pegawai Direktorat Jendral Pajak di Wilayah Jawa Timur I, II dan III, yang bekerja dibagian account representative, penagihan, pemeriksanan, pengolahan data dan informasi, juru sita pajak dan bagian umum. Pemilihan sampel dilakukan dengan menggunakan metode two stage cluster sampling, karena elemen dari populasi secara geografis tersebar luas dan metode pengumpulan data menggunakan kuesioner. Kuesioner disebarkan kepada 600 responden berdasarkan metode sampling dan kuesioner yang kembali dan dapat digunakan berjumlah 463 (80%). Teknik analisis data menggunakan SEM-PLS dengan bantuan software WarpPLS 6.0. Hasil penelitian menunjukkan bahwa karakteristik demografi (tingkat pendidikan), remunerisasi, dan job redesign berpengaruh terhadap kinerja pegawai, namun karakteristik demografi (lama menduduki jabatan dan intensitas pelatihan) tidak berpengaruh terhadap kinerja pegawai. Kepuasan kerja mampu memediasi hubungan karakteristik demografi (tingkat pendidikan), remunerisasi dan job redesign terhadap kinerja pegawai. Perhitungan efek mediasi menggunakan metode VAF menghasilkan kepuasan kerja hanya mampu memediasi sebagian, karena memiliki nilai VAF dibawah 80%.

English Abstract

This study aims to analyze the influence of demographic characteristics, remuneration, and job redesign on employee performance with the mediation of job satisfaction. The sample of this study is employees of the Directorate General of Tax (DGT) of East Java I, II and III working in account representative, billing, screening, data and information processing, tax bailiffs, and general sections. Twostage cluster sampling was used because the elements of the population are geographically widespread. The data of this research was collected through questionnaires distributed to 600 respondents, from which 463 (80%) were returned and usable, and was analyzed using SEM-PLS in WarpPLS 6.0. The results show that one of the demographic characteristics, i.e. education level, remuneration, and job redesign influence employee performance. However, other demographic characteristics, i.e. length of time in office and training intensity, do not affect employee performance. Furthermore, job satisfaction partially mediates the effect of one of the demographic characteristics, i.e. education level, remuneration, and job redesign on employee performance with the VAF value of below 80 percent.
