Abstract
Kualitas pelayanan di rumah sakit sangat ditentukan oleh kinerja perawat sehingga kinerja perawat harus dinilai dan diperhatikan oleh manajer rumah sakit. Kinerja perawat ditingkatkan melalui penguatan budaya organisasi dan perbaikan Quality of Nursing Work Life (QNWL). Penelitian bertujuan menganalisis pengaruh budaya organisasi terhadap QNWL dan kinerja perawat, pengaruh QNWL terhadap kinerja perawat, dan peran QNWL dalam memediasi pengaruh budaya organisasi terhadap kinerja perawat di RS Baptis Batu. Penelitian menggunakan desain kuantitatif korelasional dan pendekatan cross sectional dengan metode sensus untuk pengambilan sampelnya, melibatkan seluruh anggota populasi sebagai sampel yaitu seluruh perawat pelaksana RS Baptis Batu. Selama kurun waktu pengambilan sampel yaitu bulan Maret sampai April 2019, kuesioner berhasil dikumpulkan dari 58 responden. Instrumen penelitian berupa kuesioner, terdiri dari kuesioner persepsi budaya organisasi dan QNWL diisi oleh perawat pelaksana, dan kuesioner kinerja perawat diisi oleh kepala instalasi. Data dianalisis menggunakan analisis deskriptif dan Structural Equation Modeling-Partial Least Square (SEM-PLS). Hasil penelitian menyatakan budaya organisasi berpengaruh positif signifikan terhadap kinerja perawat dan terhadap QNWL. QNWL tidak berpengaruh signifikan terhadap kinerja perawat, sehingga QNWL tidak berperan dalam memediasi pengaruh budaya organisasi terhadap kinerja perawat. Disarankan bagi manajer rumah sakit untuk menguatkan budaya organisasi agar dapat meningkatkan QNWL dan kinerja perawat, serta meningkatkan pelibatan perawat dan mempertimbangkan masukan pengguna layanan untuk pengelolaan rumah sakit, menganalisis beban kerja perawat, serta meningkatkan kemampuan komunikasi dan pengetahuan klinis perawat melalui pengadaan pelatihan yang tepat.
English Abstract
Therefore, a hospital manager should assess and examine the nurse's performance. Nurse's performance could be enhanced by strengthening organizational culture and improving Quality of Nursing Work Life (QNWL). This study aims to analyze the impact of organizational culture on QNWL and nurse’s performance, the impact of QNWL on nurse’s performance, and QNWL’s role as mediator of organizational culture’s effect on nurse’s performance in Baptis Batu Hospital. This study used correlational quantitative design and cross sectional approach, with census method for sampling, that involved the whole population as the sample. During the data collection period from March to April 2019, the questionnaire was collected from 58 nurses in Baptis Batu Hospital. The questionnaires consist of organizational culture and QNWL perception questionnaire, and nurse's performance which is filled by nurses manager. The data were analyzed using descriptive statistics and Structural Equation Modelling- Partial Least Square (SEM-PLS). The result showed that organizational culture has a significant and positive impact on nurse’s performance and QNWL. However, QNWL does not have a significant impact on nurse’s performance, thus it does not mediate the influence of organizational culture on nurse’s performance. Based on this finding, in enhancing nurse’s performance and QNWL, hospital manager could strengthen the hospital’s organizational culture. In managing hospital operations, the manager should increase the nurses' and customer’s opinion. The manager should also analyze and measure nurse workload, improve nurse’s communication skill and clinical knowledge by providing proper training.
