Abstract

Organizational justice mengacu pada persepsi karyawan tentang keadilan yang dilakukan oleh organisasi, dan reaksi perilaku mereka terhadap keadilan. Berdasarkan teori pertukaran sosial, salah satu konsekuensi organizational justice adalah organizational trust, kesediaan untuk menginvestasikan sumber daya seseorang dalam hubungan yang dihasilkan dari ekspektasi positif sebagai konsekuensi dari interaksi sebelumnya. Konsekuensi lain dari organizational justice adalah perceived organizational support (POS), sejauh mana karyawan merasa kontribusi mereka dihargai oleh organisasi, dan organisasi peduli tentang kesejahteraan mereka dan memberikan perlakuan yang adil. Ketiga variabel tersebut berkontribusi pada affective organizational commitment. Untuk menguji mediasi dari kepercayaan organisasi dan POS, 188 kuesioner yang valid dianalisis di perusahaan besar dalam industri perunggasan Indonesia. Semua hipotesis penelitian didukung. Diskusi dan implikasi manajerial disediakan.

English Abstract

Organizational justice refers to employee perceptions of fairness of treatment by the organization, and their behavioral reactions to this justice. Based on social exchange theory, one consequence of organizational justice is organizational trust, the willingness to invest one's resources in a relationship resulting from positive expectations as a consequence of previous interaction. Another consequence of organizational justice is perceived organizational support (POS), the extent to which employees feel their contribution is valued by the organization, and the organization cares about their well-being and gives fair treatment. All three variables may contribute to affective organizational commitment. To test the mediation of organizational trust and POS, 188 valid questionnaires were analyzed in a large company of poultry industry in Indonesia. All research hypotheses were supported. Discussion and managerial implications are provided.
