Abstract

Penelitian ini bertujuan untuk mengungkap dan memberikan makna dari pentingnya work engagement guru dalam meningkatkan kinerja sekolah inklusif, dimana sekolah inklusif merupakan bentuk pemerataan dan perwujudan pendidikan tanpa diskriminasi yang saat ini sedang digalakkan oleh pemerintah Indonesia. Penelitian ini didasarkan pada fenomena yang terjadi bahwa tidak semua guru sekolah inklusif melibatkan dirinya secara maksimal pada konsep inklusif. Penelitian kualitatif dengan pendekatan studi kasus diadopsi pada penelitian ini untuk mengeksplorasi pengalaman guru selama mengajar di sekolah inklusif SD Negeri Sumbersari 1 Malang guna mengetahui bentuk keterlibatan guru yang ada disana. Hasil penelitian menunjukkan bahwa menciptakan work engagement guru di sekolah inklusif merupakan sesuatu yang penting untuk mendorong sekolah mencapai kinerja yang optimal. Berdasarkan hasil penelitian diketahui bahwa guru yang bekerja di sekolah inklusif SD Negeri Sumbersari 1 Malang engaged secara fisik, kognitif, emosianal dan sosial dengan pekerjaannya. Namun, karena work engagement bersifat fluktuatif maka diperlukan kerangka kerja yang dapat mendorong terciptanya work engagement guru pada pekerjaannya. Temuan penelitian mengungkapkan jika guru yang memiliki self-efficacy tinggi menandakan guru percaya bahwa mereka dapat memenuhi tantangan seharihari mereka di sekolah dan karena hal itu guru cenderung menjadi lebih terlibat pada pekerjaannya. Selain itu, dari hasil penelitian juga diketahui bahwa iklim organisasi yang menyenangkan dapat medorong tercipatnya work engagement guru di sekolah.

English Abstract

This research aimed to identify and state significance of teacher work engagement to improve inclusive school performance, where the inclusive school was a form of education equity and realization without any discriminations which currently have been organized by the government of Indonesia. Further, this research was based on the phenomenon which happened that not all teachers in inclusive school were involved maximally on the inclusive concept. This research was categorized into qualitative research which exerted case study approaches to explore the teacher experience during teaching activity in the inclusive school SD Negeri Sumbersari 1 Malang in order to identity the form of teacher work engagement in there. This research finding showed that creating work engagement for teachers in inclusive schools was important to encourage schools to achieve optimal performance. Based on the results of the study, teachers who work in SD Sumbersari 1 Malang inclusive schools engaged in physically, cognitively, emotionally and socially with their work. However, because work engagement is fluctuating, a framework is needed that can encourage the creation of teacher work engagement on their work. Research findings reveal that teachers who have high self-efficacy indicate teachers believe that they can meet their daily challenges at school and therefore teachers tend to become more involved in their work. In addition, the results of the study also note that a pleasant organizational climate can encourage the involvement of teachers' work engagement in schools
