Abstract

Tujuan dari penelitian ini adalah untuk membuktikan persepsi dukungan organisasi berpengaruh kepada perilaku kerja positif melalui kepuasan kerja, komitmen afektif, kewajiban yang dirasakan pegawai PT. Pos Indonesia Malang. Berdasarkan teori pertukaran sosial, penelitian ini berupaya mengungkap konsistensi hasil empiris bahwa pengaruh persepsi dukungan organisasi terhadap perilaku kerja positif lebih condong dimediasi oleh komitmen afektif. Responden penelitian adalah pegawai PT. Pos Indonesia Malang grade 10 sampai 17 sebanyak 128 dari 163 yang berpartisipasi menjadi responden dalam penelitian ini. Data dianalisis menggunakan Partial Least Square, yang merupakan bentuk model struktural berbasis varian, selain menjelaskan pola masing-masing hubungan antar variabel, juga sebagai uji model kerangka konseptual yang diajukan dalam penelitian. Hasil menunjukkan secara umum persepsi dukungan organisasi dapat berpengaruh terhadap perilaku kerja positif melalui kepuasan kerja, komitmen afektif, kewajiban yang dirasakan. Tetapi temuan menunjukkan bahwa kepuasan kerja, yang direfleksikan terutama oleh kepuasan gaji menjadi hal yang paling utama dalam mengintermediasi pengaruh persepsi dukungan organisasi, khususnya apresiasi organisasi terhadap kontribusi pegawai, terhadap perilaku kerja positif yang lebih direfleksikan oleh kemahiran pegawai.

English Abstract

The purpose of this study is to examine perceived organizational support toward positive work behavior through job satisfaction, affective commitment, and felt obligation among postal employees. Past research has demonstrated relationships between the intervening variables (satisfaction, commitment, and obligation) among perceived organizational support toward behavioral outcome. This article therefore attempts to bridge these gap in the literature by arguing what these constructs are important and evaluate which are the most important intervening variable among job satisfaction, affective commitment, and felt obligation on the effect of POS toward positive work behavior. Data was collected from postal employees of PT. Pos Indonesia Malang East Java Indonesia who is a permanent and have a grade 10 to 17. There are 128 from 163 postal employees who were surveyed, and the response rate was about 78,52 %. Data was analyzed by using Partial Least Square, in which the result shown that from 5 hypothesis proposed, 1 hypothesis was rejected. The main contribution of this study is integrative model of attitude mechanism that mediates perceived organizational support and behavioral outcome. Result show that affective commitment was not founded as the most important among the intervening variables. Job satisfaction, which is a values function of the job, dominantly mediating the relationship between perceived organizational support and positive work behavior. Job satisfaction has been found to be the strongest impact on the relationship among them. Limitation and implications for future research are discussed.
