Abstract

Munculnya pandemi Covid-19 pada tahun 2020, telah mempengaruhi kegiatan operasional suatu perusahaan dengan adanya penerapan berbagai kebijakan oleh pemerintah seperti PSBB dan PPKM work from home. Dengan adanya kebijakan tersebut, membuat banyak perusahaan yang mewajibkan sebagian karyawannya untuk bekerja dari rumah atau work from home demi menjaga keamanan lingkungan kerja dari penularan Covid-19. Namun, karyawan yang terkena kebijakan work from home tentu harus beradaptasi dengan kebiasaan baru dengan bekerja secara daring atau virtual sehingga digital literacy perlu dikembangkan agar karyawan bisa lebih meningkatkan motivasi kerja. Dengan adanya motivasi kerja yang tinggi maka dapat membuat karyawan selalu produktif sehingga dapat lebih meningkatkan kinerja karyawan. Selain faktor kemampuan digital, peran transformational leadership juga dibutuhkan dalam meningkatkan motivasi kerja untuk mencapai kinerja yang lebih baik lagi sebab pada saat adanya awal penerapan work from home ada beberapa karyawan yang kurang mampu beradaptasi dengan baik karena belum terbiasa bekerja dari rumah dengan menggunakan teknologi digital yang dibutuhkan untuk bekerja sehingga kinerja karyawan pun dapat mengalami penurunan baik dari segi kuantitas maupun kualitas. Oleh karena itu, perusahaan perlu mengetahui apakah faktor digital literacy, transformationanal leadership, dan motivasi kerja dapat berpengaruh bagi kinerja karyawan. Penelitian ini dilakukan pada bulan Juni tahun 2021 di PT Nusa Palapa Gemilang Cabang Surabaya dengan tujuan untuk menjelaskan: (1) pengaruh signifikan digital literacy terhadap motivasi kerja; (2) pengaruh signifikan transformational leadership terhadap motivasi kerja; (3) pengaruh signifikan digital literacy terhadap kinerja karyawan; (4) pengaruh signifikan transformational leadership terhadap kinerja karyawan; (5) pengaruh signifikan motivasi kerja terhadap kinerja karyawan; (6) pengaruh sdigital literacy terhadap kinerja karyawan melalui motivasi kerja sebagai variabel mediator; (7) pengaruh tidak langsung transformational leadership terhadap kinerja karyawan melalui motivasi kerja sebagai variabel mediator. Jenis penelitian yang digunakan adalah explanatory research dengan pendekatan kuantitatif. Sampel yang digunakan sebanyak 48 responden dengan teknik pengambilan sampel yaitu sampel kuota. Data diperoleh langsung dari responden dengan menggunakan instrumen penelitian berupa kuesioner. Analisis yang digunakan dalam penelitian ini adalah analisis deskriptif dan analisis jalur (path analysis). Hasil analisis data menunjukkan bahwa (1) digital literacy (X1) berpengaruh signifikan terhadap motivasi kerja (M); (2) transformational leadership (X2) berpengaruh signifikan terhadap motivasi kerja (M); (3) digital literacy (X1) berpengaruh signifikan terhadap kinerja karyawan (Y); (4) transformational leadership (X2) tidak berpengaruh signifikan terhadap kinerja karyawan (Y); (5) motivasi kerja (M) berpengaruh signifikan terhadap kinerja karyawan (Y); (6) digital literacy (X1) berpengaruh signifikan terhadap kinerja karyawan melalui motivasi kerja sebagai variabel mediator (Y); (7) transformational leadership (X2) berpengaruh signifikan terhadap kinerja karyawan melalui motivasi kerja sebagai variabel mediator (Y).

English Abstract

The emergence of the Covid-19 pandemic in 2020 has affected the operational activities of a company with the implementation of various policies by the government such as PSBB and PPKM. With this policy, many companies require some of their employees to work from home or work from home in order to maintain a safe work environment from Covid-19 transmission. However, employees who are affected by the work from home policy must of course adapt to new habits by working online or virtual so that digital literacy needs to be developed so that employees can further increase work motivation. With high work motivation, it can make employees always productive so that they can further improve employee performance. In addition to the digital ability factor, the role of transformational leadership is also needed in increasing work motivation to achieve even better performance because at the beginning of the implementation of work from home there were some employees who were not able to adapt well because they were not accustomed to working from home using digital technology. needed to work so that employee performance can decrease both in terms of quantity and quality. Therefore, companies need to know whether digital literacy, transformational leadership, and work motivation can affect employee performance. This research was conducted in 2021 at PT Nusa Palapa Gemilang Branch of Surabaya with the aim of explaining: (1) the significant influence of digital literacy on work motivation; (2) the significant influence of transformational leadership on work motivation; (3) the significant influence of digital literacy on employee performance; (4) the significant influence of transformational leadership on employee performance; (5) the significant influence of work motivation on employee performance; (6) the indirect effect of digital literacy on employee performance through work motivation as a mediating variable; (7) the indirect effect of transformational leadership on employee performance through work motivation as a mediating variable. This type of research is explanatory research with a quantitative approach. The sample used was 48 respondents with a sampling technique, namely saturated / census samples. Data obtained directly from respondents using questionnaire as a research instrument. The analysis used in this research are descriptive analysis and path analysis. The results of data analysis indicate that (1) digital literacy (X1) has a significant effect on work motivation (M); (2) transformational leadership (X2) has a significant effect on work motivation (M); (3) digital literacy (X1) has a significant effect on employee performance (Y); (4) transformational leadership (X2) doesn’t has a significant effect on employee performance (Y); (5) work motivation (M) has a significant effect on employee performance (Y); (6) digital literacy (X1) can affect employee performance (Y) indirectly through work motivation (M) as a mediating variable; (7) transformational leadership (X2) can affect employee performance (Y) indirectly through work motivation (M) as a mediating variable
