Abstract

Keberadaan perguruan tinggi dari masa ke masa akan senantiasa menjadi tuntutan, utamanya pada PTS harus senantiasa mengedepankan suatu sudut pemikiran baru, harus berpola pikir seperti layaknya institusi bisnis dalam arti sebenarnya. PTS dituntut mengadopsi pengelolaan organisasi sebagaimana yang dilakukan oleh organisasi bisnis dan industri.Tuntutan untuk selalu kreatif dan inovatif sepertinya wajib bagi sumber daya manusia PTS saat ini. Optimalisasi kemampuan sumber daya manusia utamanya dosen, sangat diperlukan pada kondisi globalisasi guna memenangkan persaingan yang sangat kompetitif antar PTS. Tujuan penelitian ini menjelaskan interdenpendensi pemberdayaan terhadap quality of work life, kepercayaan organisasional dan kepuasan kerja serta komitmen pada organisasi.Penelitian ini merupakan penelitian eksploratori berusaha mencari hubungan yang relative baru dan eksplanatoris menjelaskan gejala yang ditimbulkan oleh suatu objek penelitian, dilakukan di Perguruan Tinggi Swasta di Jawa Timur, Metode sampling multistage sampling. Populasi 2443 orang dosen, sampel penelitian 145 orang dosen. Analisis data menggunakan metode statistik multivariat (Structural Equation Modelling) dengan aplikasi software AMOS. Hasil penelitian: 1) Pemberdayaan berpengaruh terhadap kepuasan kerja secara tidak langsung, yaitu melalui intervening quality of work life dan kepercayaan organisasional. Artinya bahwa untuk meningkatkan kepuasan kerja harus mempertimbangkan faktor quality of work life dan kepercayaan organisasional. 2) Pemberdayaan berpengaruh terhadap komitmen organisasi secara tidak langsung, yaitu melalui intervening quality of work life dan kepercayaan organisasional serta kepuasan kerja. Artinya bahwa untuk meningkatkan komitmen organisasi harus mempertimbangkan faktor quality of work life dan kepercayaan organisasional serta kepuasan kerja.

English Abstract

Higher educations from generation to generation have been demanded to advance innovative paradigm and have a way of thinking like business institution. The private higher educations are required to adopt organizational management applied by business and industrial organizations. The demand to always be creative and innovative seems a mandatory for human resources in private higher educations recently. The optimization of human resources especially lecturers, is required in globalization era to win the tighter competition among other private higher educations. The objective of research is to explain the interdependence between empowerment with quality of work life, organizational trust, work satisfaction, and commitment to organization. Two types of research are considered. The exploratory study looks for a relatively new relationship, while the explanatory study explains the indication shown by a research object. The research is conducted at private higher educations in East Java. The population includes 2433 lecturers, but the sample is only 147 respondents. The sampling method is multistage sampling. The data analysis tool is multivariate statistic method (Structural Equation Modeling) with AMOS software. The result of research indicates that: (1) Empowerment has indirect effect on work satisfaction through intervening quality of work life and organizational trust. It means that to improve work satisfaction, factors of quality of work life and organizational trust must be taken into account; (2) Empowerment has indirect effect on organizational commitment through intervening quality of work life, organizational trust, and work satisfaction. It means that to improve organizational commitment, factors of quality of work life, organizational trust, and work satisfaction must be taken into account.
